Title

ENHANCING FACULTIES SENSE OF INSTITUTIONAL LOYALTY: WHICH LEADERSHIP STYLE IS EFFECTIVE FROM FULL RANGE LEADERSHIP MODEL?

Abstract

Knowledge workers have higher attitudinal commitment and lower intention to quit than routine-task workers. Academicians’ institutional loyalty in the tertiary level institutions is interesting and vital because of the great importance they have in creating qualified and educated graduates to the country. Relying upon job-resource demand theory, social exchange theory and norm of reciprocity theory, this study aimed at assessing the relationship between leadership styles (Transformational, Transactional and Laissez-faire) and faculties’ institutional loyalty in the case of Debre Berhan University. A total of 220 respondents were selected using stratified probability sampling technique from each colleges found in the university. Finally, the responses of the respondents were analyzed using SPSS (version 20.0). The findings of the study revealed that transformational leadership style has a strong, significant positive relationship with faculties’ institutional loyalty (r=.572, p<.01;β=.576, p<.001), while transactional leadership style has weak, but significant and positive correlation with institutional loyalty of faculties (r=.285,p<.01;β=-.007, p=.927) and laissez-faire leadership style has extremely low, insignificant, negative association with faculties’ institutional loyalty (r=-.058, p>.05;β=.005, p=.934). The overall finding of this study suggest that leadership style do play important roles in determining levels of institutional commitments, especially transformational and transactional leadership styles. So, the institution’s leaders should improve the level of academicians’ sense of belongingness and retain them through actually practicing effective type of leadership styles and creating conducive environment to them.
